Head barista vs café manager: what changes, and what is the pay bump?

I have been offered either a head barista role or the café manager role at the same shop. Same shop, different money, very different days. How do people who have done both describe the difference?

Head barista is a craft job with some people work. Café manager is a people-and-numbers job that happens to be in a café. They diverge more every month, and the manager path usually pays 10–20% more for 30% more responsibility and a lot less time on the machine.

What each one actually owns in a typical independent:

AreaHead baristaCafé manager
Coffee qualityDial-in, calibration, recipes, training the barSigns off on cost per cup, not taste
PeopleTrains and coaches baristas on shiftHires, schedules, reviews, fires
MoneyCoffee and milk ordering, wasteFull P&L: wages, rent, margins, suppliers
CustomersOn the bar, the face people knowComplaints, corporate accounts, reviews
HoursMostly on shift, early startsSplit between floor and office; more evenings on admin
Typical payBarista rate +10–25%Barista rate +25–50%, sometimes salaried
Career next stepTrainer, quality, roastery, competitionMulti-site manager, ops, owner

Questions to decide it:

  • Do you get energy from the machine or from the rota? Be honest; the manager job is 60% rota, wages and suppliers.
  • Does the shop have an owner who does the P&L? If yes, "manager" may really be "senior shift lead" at a manager's stress level. Ask exactly which numbers you own.
  • Which one has a next step you want? Head barista leads to training, quality and roasting. Manager leads to operations and, eventually, your own shop.

The trap to avoid: taking the manager title for the pay and losing the bar skills you built. Two years off the machine is hard to reverse in specialty. If you take the manager role, keep two shifts a week on bar and put it in writing.
